In today's ever-evolving job market, the role of Human Resources has expanded beyond traditional boundaries. As companies strive to find the perfect fit for their teams, the power of Artificial Intelligence (AI) is becoming increasingly essential. As HR Professionals we should not (and cannot) stand aside and look at this revolution from afar. We need to grab the bull by the horns and be part of it because it’s going to have a huge impact on the future of work. So let’s lose the fear and become friends with AI. It can be an extremely valuable co-pilot that helps us navigate these VUCA times.
The World of LLMs
Before diving into the incredible possibilities ChatGPT and other AIs offer to HR professionals, it's essential to understand what they are and their broader context within the world of LLMs.
Large language models (LLMs) are a type of AI system that is trained on massive amounts of text data to generate human-like writing. They work by breaking down text into smaller units called tokens, which are words or phrases, and looking at the context - the surrounding tokens in a window - to predict the next token. For example, if the window contains the tokens "The cat walked across the", the model learns to predict the next token is likely "street". By analyzing billions of these context windows during training, LLMs can learn complex language patterns and grammar to generate coherent, natural-sounding text on their own. The larger the model, the more data it is trained on, and the more fluent it becomes. While still far from perfect, LLMs represent an important breakthrough in AI's ability to understand and mimic human language.
There are many of them, but we’ll focus our attention on three, created by OpenAI, Anthropic, and Inflection.ai
ChatGPT: ChatGPT is a conversational AI model developed by OpenAI, based on the GPT (Generative Pre-trained Transformer) architecture. It is designed to generate human-like text by predicting the next word in a sequence, learning from a vast dataset of internet text. ChatGPT is fine-tuned to understand and generate responses in a dialogue format, enabling it to engage in conversations across various topics, provide explanations, answer questions, and even simulate specific characters or roles. These can be created without coding, can be more public or internal to your company, and there will be a marketplace where you will be able to buy and sell GPTs. This is a new feature that will dramatically enhance the prompting experience and will continue to democratize access to AI.
Crafting Effective AI Prompts for Talent Acquisition
To harness the full potential of ChatGPT and other AI tools, HR professionals must craft well-structured prompts. These prompts should be clear, concise, and tailored to the task at hand. Here are a few examples:
Resume screening: Tools like Claude.ai allow you to upload up to 5 files with a maximum size of 10 MB each. Once uploaded, you can ask it something like: “I want you to act as a Senior Recruiter. Please evaluate these resumes for a candidate applying for a [ROLE] role in the [INDUSTRY] industry. Highlight relevant experience and qualifications.”
NOTE: As of 11/06/2023, OpenAI announced that ChatGPT-4 Turbo will now support a 128k context window, which means it can take about 300 pages of text in a single prompt, effectively improving what Claude.ai can accept (100k).Sourcing candidates: “Please generate a Boolean search string for the role of [ROLE] with a minimum [YEARS] years of experience in [INDUSTRY] and knowledge of [SKILLS], based in [LOCATION]"
Interview scheduling and message sending: By combining other tools like the Zapier plugin, you can use ChatGPT Plus to help you with event scheduling. All you need to do is enable the plugin, create some actions, and then use natural language messages like "Schedule a virtual interview with candidate [NAME] at [EMAIL] for the [POSITION] position. Find a suitable time slot next week." or “Reach out to [NAME] at [EMAIL] to let them know that I will not be able to attend our meeting tomorrow at 10 A.M. Please include the email subject and draft the body.” ChatGPT will create a draft that you can then review and confirm.
NOTE: As of 11/06/2023, OpenAI announced the Assistants API, which will help developers build more agent-like experiences within their applications.Candidate outreach: "I want you to act as a Senior technical talent recruiter. Create a brief message that is personable yet professional, for outreach to candidates on social media, using the AIDA framework. For the Action component, offer the ability to schedule a meeting using a link."
Hiring process information: "Based on the provided interview process, please create a summarized description of the process that can be shared with the candidate through an email. The summary needs to be written in a friendly but professional language, and has the purpose of informing the candidate and generating trust through clarity."
Engage candidates: “Generate 5 template emails for interacting with candidates. The first one is a "Thank You" note to be sent to confirm the receipt of the application. The second one is an invitation to an interview with the Recruiter. The Third one is an invitation to an interview with the Hiring Manager. The fourth one is a confirmation of the interest in presenting a proposal to the candidate. The fifth one is a note informing the candidate that unfortunately they have not been selected for the role. Please keep the language friendly but professional, and be respectful to the candidate at all times. Reinforce the value we put in the candidate's interest, and the desire to build a solid relationship for future job opportunities, if they are not selected on this occasion.”
NOTE: it could be valuable to spend some time giving the AI some examples of the tone your organization uses, what’s on and off-brand, to ensure the messaging matches your brand.Generate interview questions: “Please give me 15 interview questions for a [ROLE]. Have the first 5 be about general background and experience, the following 3 be about the expected skills for the position, and the remaining 3 be about our values of [VALUES].”
Salary range inquiry: "What is the current industry-standard salary range for a Senior Project Manager in the Rochester, NY region, according to sites like Salary.com, Payscale, Indeed, Salary Expert, CompAnalyst, MarketPay and Paylab? Please provide the results in a table format."
NOTE: This would require an AI that has access to more up-to-date information, like Claude or ChatGPT 4. Remember that ChatGPT 3.5 has a cutoff date of January 2022. As of 06/11/2023, OpenAI announced that ChatGPT-4 Turbo has a much more recent cutoff date of April 2023.Describe company culture: "Describe our company culture in a way that would resonate with potential candidates, emphasizing our commitment to innovation and work-life balance."
Analyze job posting language: "Please review this job posting and provide feedback on any language that may be perceived as biased or exclusionary. Suggest alternative wording or phrases to make the job posting more inclusive and diverse while retaining clarity and accuracy.”
NOTE: Anytime you are asking GenAI to rewrite something for you, and ESPECIALLY when it is for something as important as ensuring inclusivity, it is ESSENTIAL that you audit and adjust the results as needed. AI is a co-pilot, not a replacement for human experience and sound, practical judgment.
